Where Do CEOs Come From?
Rupert Brown recently shared a paper on The People Director Partnership from Mullwood Partnership & University of Warwick - Warwick Business School.
 
As always, I‘ve done the reading & summarizing of the 29 page document for you, so you can save your most precious resource, namely your time:
 
1. Most Fortune 500 CEOs typically hail from backgrounds in Finance, Operations, or Marketing, while there is a notable scarcity of senior executives, particularly CEOs, with expertise in HR. However, the trajectory of business practices increasingly underscores the critical necessity for skills commonly cultivated within HR domains. 
 
Effective HR practices have consistently distinguished some of the world's most admired organisations such as Google, Zappos Family of Companies, & Southwest Airlines. Also, talent cultivation is increasingly acknowledged as a cornerstone of the CEO's responsibilities.
 
Nevertheless, despite the implicit acknowledgment of HR's significance in strategic decision-making at the Board level, CHRO / CPOs continue to be underrepresented in CEO positions with only 5% ranking 7th on the list.
 
CEOs ranked their top 5 leadership challenges:
1. Level of external focus - 43%
2. People focus - 13%
3. Dealing with uncertainty - 11%
4. Complexity of the role - 9%
4. Customer focus - 9%
 
CEO Success Factors:
1. People leadership & talent management - 33%
2. Strategic thinking and direction setting - 25%
3. Self awareness and personal efficiency - 20%
4. Enabling actions and delivering results - 17%
 
The study asked #HR practitioners specifically whether they would like to move their career beyond HR, & 63% said 'Yes' with 37% saying 'No'. 
 
Why more CHRO / CPOs don't make it to CEO roles:
 
1. Appetite/Confidence/Content in HR - 21%
2. Perception of HR - 19%
3. Lack of Business/Commercial Understanding: 16%
4. Breadth of Experience Too Narrow: 15%
5. Lack of Skills/Capability: 10%
6. Lack of Financial knowledge: 9%
7. Gender (a lot of women in HR): 4%
8. Lack of Technical Knowledge: 4%
9. Other: 2%
 
What prepares HR leaders for a CEO role:
 
1. Broadening commercial responsibilities/experiences outside of HR - 54%
2. P&L exposure: 14%
3. Networking: 12%
4. Plan Career path: 10%
5. Set up own organisation: 6%
6. Further education e.g. MBA: 2%
7. Weigh up options/risk/sacrifice: 2%
